Before we can decide upon a specialty (infantry, light cavalry, heavy cavalry, skirmishers, artillery/siege, etc.) we have to train all of our people with basic weapon training and aptitude tests to see what we are working with. So thus begins our basic training:

At dawn everyone is expected to be awake, fed, dressed, tents and non-essential gear packed and ready to leave, and fully prepared for training. People will be held accountable for all of the people in their own tent (if one person in the tent is not prepared then everyone in the tent will face the consequences of extra work or exercise.

Training begins with basic exercises, running, pushups, sit ups, and obstacle course.

After morning exercises people are split into predetermined groups for more focused basic training: equestrianism, melee weapon training (wooden practice weapons at first then moving on to live steel as proficiency increases), ranged weapon training, hand to hand (striking and grappling). Classes are attended for 3 hours everyday and rotated so that each group gets to train in each class once a week. Rank tier: Enlisted

When people have graduated from the basic classes they are moved on to more advanced courses such as: mounted combat, combat tactics (also involving fighting in units), mounted archery, scouting, magical/psionic training, priestly training, siege tactics (both defending and attacking this will have to be worked on primarily once we get a base of operations or winter camp since we will need some structures), and any other advanced classes that I may have overlooked. These will be taught based upon aptitude (the people who have the natural inclination to be sorcerors and wizards will of course be put into magical training). Everyone will have to partake in all of the courses for a minimal amount of time where they will be taught defense from said class (magical defense, ways of obfuscating a trail to confuse scouts, etc.). Rank tier: Specialist

From there even more advanced training will occur involving teaching the basic courses, leadership training, further training in specific specialty, and administration. Rank tier: Officer

During training periods Specialists, Officers, and graduated Enlisteds will partake in war games where 2 or more forces are formed and given realistic sets of objectives to complete against each other (capture the flag, storm the keep, defend the keep, etc. Just a mock up war time scenario).

The beauty to this structure is that after we get the first recruits through officer training and get a healthy supply of specialists the model is self sustaining with graduates training the new recruits, leaving us free to pursue some of our goals and to take care of some of the administration work that needs to be done.

One thing that I am unsure about is whether we should have everyone of able body going through the military training and also working on crafting projects or whether we should have dedicated military and dedicated crafters. Does anyone have any ideas about that?

Equipment that needs to be obtained are training weapons, armor, live weapons of all types, eventually more horses, and eventually training grounds. I personally think that it would be much better to acquire the tools to craft the weapons, armor, and other sundries that we need so as to save money and even earn money by selling our surplus goods at market. If we can collect good enough crafters and hone our crafts to a high level of quality (masterwork) then we could even gain a reputation for our goods and could make a very good profit.

Does anyone have any thoughts or suggestions? If not I will begin implementing this model immediately.

You're a tyrant warlord reincarnated as a demon, who is trying to build an army. That's scary.
